Accountability at Scale: How a Global Firm Transformed Its Performance Culture

Accountability at Scale: How a Global Firm Transformed Performance Culture

The Challenge

The Cost Was Real. It Just Didn’t Show Up on the Balance Sheet.

A global financial services firm had a performance problem that surfaced every December. Employees blindsided when promotions they assumed were coming, but never materialized. Managers unprepared for difficult conversations. Goals set in January, and never revisited.

Two difficult year-end conversations in one cycle traced directly to a mid-year review process that hadn’t been executed with intention. The pattern was consistent, and the cost, in trust, retention, and momentum, was significant.

Miscommunication. Weak accountability. Execution that stalled. These aren’t culture problems. They’re business problems.

What We Did

Building the Foundation for Intentional Performance

The Hollister Group designed and facilitated a customized program reaching partner-level leaders across all divisions globally: experiential, discussion-based, and built to last.

1
Designed Alliance
Established shared expectations, communication norms, and a foundation for accountability. Defined the unwritten rules before they became costly assumptions.
2
The Art of Giving & Receiving Feedback
Shifted the team’s relationship with feedback from obligation to growth. Equipped leaders with tools for direct, authentic conversations that actually land.
3
Effective One-on-Ones & Performance Reviews
Created a standardized scorecard, common language, and best practices, so reviews became motivating conversations, not dreaded events.
The Impact

The Pattern of Year-End Surprises Stopped.

Clarity Replaced Ambiguity
Employees understood their goals and where they stood, not just in December, but throughout the year.
Managers Showed Up Prepared
Reviews became conversations rooted in ongoing feedback, not last-minute scrambles to find something to say.
“I Thought I Was Promoted.” Gone.
The conversation that erodes trust and drives attrition effectively disappeared. Expectations were set. Then honored.
The Process Proved Its Value
When one mid-year cycle lapsed, two difficult year-end conversations followed immediately. The team noticed, and recommitted.
In Their Words
“We eliminated the conversations that were costing us the most. “I thought I was getting promoted and I didn’t.” “I wasn’t clear on my goals.” Gone. We have far more structure now, and it has been very well received across the organization. We did this for a reason, and we’ve embraced it wholeheartedly.”
